    When implementing management systems (ISO 9001, ISO 22000, ISO 14001, ISO 45001, ISO 50001, ISO 27001, etc.), we often see recurring nonconformities across different industries. From my experience, one of the most critical issues is the lack of effective training/awareness and improper training needs planning.

    • Employees should not only understand the requirements of the standards from procedures but also see how they apply in daily operations.

    • However, in many organizations, trainings are either too generic or conducted only as a "check-the-box" activity before audits.

    • Without a proper training needs analysis, the right people don't get the right training at the right time. This leads to repeated nonconformities.

    I agree, Ahmet. I see that in automotive too, especially with those in the HR department. So, the first thing I do is to explain each department's vital role in the quality program and why each part needs attention in order for the program to be successful. I think that they feel more important (by their nods and facial expressions) and adds to the success of the team.

    We actually just upgraded our LMS to address this problem. We're in the process of creating an all new training program to address our most common training nonconformities. Usually that an employee started training and was supervised for a time, but the sign off wasn't completed or there was an additional safety training needed that got missed. Our new software let's us tie all the trainings together and create pre-requisites and will send automatic reminders to the trainee and their supervisor.

    We also found that we had the "required" trainings on file, but those weren't enough to guarantee competence so we've dug a little deeper into our training needs to develop our new trainings.

    Corrective action should focus on specific training and the effectiveness of the action taken.

    The periodic assessment of the personnel performance should include include items regarding the effectiveness of the QMS ISO 9001's implementation within the job area of the evaluated staff.

    To make training and awareness truly impactful in Quality Management Systems, it's not just about delivering content; it's about embedding competence, relevance, and continuous improvement into the culture.
    I suggest to tie training directly to organizational goals and create employee's awareness. They need to understand how their roles contribute to the broader outcome in the company daily business activities.
    I also suggest to combine in-person workshops, e-learning and peer mentoring to promote awareness through internal campaigns, visual cues, and leadership messaging. Leadership has to get behind it or it will not work.

    Sometimes, it all comes down to the trainer. Some consultants only focus on lecturing about the requirements of the standard, especially in internal auditor trainings. Another factor is the worker's level of interest. When internal auditors are selected, not everyone is genuinely motivated to take on the responsibility of managing and auditing the standard.
     
    I've noticed that some designated auditors see the role as stressful and demanding because continuous self-development is required - and since they're not really interested in the role, it becomes a burden.
     
    Like you rightly said, HR has a major role to play here.
